After years of hiring, developing and promoting people, the bestselling author learned that the people who move up are usually the ones already doing the work.
Many people wait for a title before they start acting like the person they want to become. Chris Sund, bestselling author and keynote speaker, has watched that wait from the other side of the desk. He has spent his career hiring, developing and promoting people, and the lesson he took from it reaches well beyond any workplace.
In his experience, the interview does not win the promotion. The last year does. The people who get promoted have already made the team better without a title.
Potential Shows Up Before Permission
That observation runs through his book, You Are Capable of More: A No-Excuses Guide to Becoming Your Best Self. Over and over, Sund saw capable people hold back until someone told them they were ready. His message to readers is to stop waiting for permission and start taking ownership.
It is also tied to his personal mission, which is to help as many people as possible become the best version of themselves. For Sund, that starts with acting on the potential people already have.
“There is more inside of you than you have been using,” Sund said. “Most of the time the next level is not about learning something new. It is about finally acting on what you already know.”
Traits Over Experience
Sund also learned to hire and develop people for traits, not just experience. Experience can be trained. It is much harder to train drive, humility and integrity. The cultures he has helped build have been named Fortune Best Workplaces. As President and COO of Uniti Med and GQR Healthcare, and COO of Nebula, he helped grow Uniti Med 10x in revenue in two years, and Uniti Med earned the #3 spot on the Inc. Regionals list of fastest-growing companies in the Midwest.
For individuals, the takeaway is encouraging. The qualities that matter most do not come with a job title, and nobody needs permission to start showing them.

What the Research Says
To see how widespread that waiting is, Sund surveyed more than 200 working adults. Ninety-two percent said they believe they are capable of more than they are doing. Seventy-eight percent said they delay action on things that matter to them, 85 percent said they second-guess themselves because of their own inner voice, and 71 percent said they fall short of their potential daily or weekly.
The biggest barriers, in order, were self-doubt and fear of failure, being too busy, and getting comfortable. None of those is about ability.
“My goal is to help people become the best version of themselves,” Sund said. “Self-doubt does not have to disappear for you to move forward. It can come along for the ride. It just does not get to drive.”
A Book for Everyone
Although many of his lessons came from years of developing people, You Are Capable of More is a book about personal potential for anyone who feels stuck. Through honest personal stories, including his own setbacks, it shows readers how to move through self-doubt, take ownership of their choices and build the habits that turn good intentions into progress. Each chapter ends with actions readers can take that day, and a closing Playbook helps them put the lessons to work in their own lives.
His advice for anyone waiting on the right moment is simple. You do not have to have everything figured out to begin. Start where you are, work with what you have and take the next step.
Released on August 13, 2026 by Game Changer Publishing, the book won the How-To category at the 2026 Paris Book Festival, became an Amazon bestseller, was rated a “Must Read” by Reedsy Discovery and “A Recommended Read” by BookViral, and earned a five-star review from Literary Titan. It has been endorsed by professional athletes, Olympians and bestselling authors. Sund has also been featured in Forbes, Inc., CEO Weekly, US Business News and MSN.
